Why Z-score Matters
Standardisation can place measurements from a common scale into comparable units and show relative position within a reference distribution. It does not make unlike constructs comparable, prove normality, establish a pass mark or remove measurement bias. Small samples, skewed data, outliers and an unrepresentative norm group can make a precise-looking z-score misleading.

Percentile rank
A percentile rank estimates the percentage of reference observations at or below a score. A z-score expresses distance from the mean in standard-deviation units; conversion between them requires distribution assumptions.
T-score
A T-score is often a linear transformation of a z-score designed to avoid negative values and decimals, commonly with mean 50 and standard deviation 10. The underlying norm and construct still matter.
Recruitment Example
An assessment cohort has a mean work-sample score of 70 and a standard deviation of 10. A score of 85 has a z-score of 1.5: it is 1.5 standard deviations above that cohort’s mean. The employer still reviews the work sample’s job relevance, scoring reliability and appropriate threshold; it does not treat 1.5 as a universal measure of candidate quality.

A z-score separated from its measurement record is easy to misuse. The decision file should preserve enough context for another reviewer to reproduce and question it.

- Record the raw measure, reference population, mean, standard deviation, sample size and date with the standardised value.

- Inspect the distribution and outliers before applying rules that assume standardisation has solved data-shape problems.
- Use validated job-related measures and document how any threshold was established.
- Review vendor norms for role, language, geography, recency and relevant candidate representation.
- Keep human review, adjustments and challenge routes for consequential assessment decisions.
Common Mistakes
- Calling a z-score a percentile rank.
- Comparing scores calculated from different reference groups without identifying the difference.
- Assuming a value above zero means the candidate meets the job requirement.
- Using z-scores to find outliers in a very small sample without understanding the limitations.
- Standardising subjective interviewer ratings and presenting the result as validated science.
- Discarding the raw scale, measurement error and decision context after conversion.

What does a z-score of 2 mean?
It means the observation is two standard deviations above the stated mean. Its practical importance depends on the measure, reference group, distribution and decision context.
Is a z-score the same as a percentile?
No. One reports standard-deviation distance from a mean; the other reports relative position as a percentage. A conversion usually assumes a particular distribution.
What is a good candidate z-score?
There is no universal good value. Any interpretation or threshold must follow from a validated job-related measure and an appropriate reference group, not from zero being average.
Can recruiters average z-scores from different assessments?
Only with a defensible measurement model, compatible direction, justified weighting and evidence that the combined score predicts relevant outcomes. Shared units do not mean the tests measure the same thing.
